Organizational Politics: l’influenza della leadership agentica e del genere

Abstract
In modern organizations performance appraisal may be seen as a crucial managerial instrument for human resource development, where the main role of the leader is to uncover and value followers’ potentialities, enhancing their personal and professional growth. Since performance appraisal relies strongly on the relationship between the supervisor-appraiser and his/her coworker-appraisee, it can be affected by political manipulations, known in the literature as Organizational Politics (OP). They design those behaviors aimed to strategically maximize the personal interests of the appraiser against the shared organizational goals and wellbeing. OP can be empirically investigated through the Perceptions of Organizational Politics (POP), indicating the perceptions that coworkers-appraisees have of the political manipulations undertaken by their supervisors-appraisers. The study intends to investigate POP in the Italian context and its association with agentic leadership and gender differences, in a sample of 148 employees from four Italian organizations. Results show that an agentic leadership style, which focuses on people development and draws on ethical principles, decreases POP. Interestingly, the negative association between agentic leadership and POP is even stronger for women. Numerous practical implications for HR management and development are discussed.File | Dimensione | Formato | |
